Cracking CEE engineering markets at a 40:1 hiring bar.

The brief.
A European AI voice infrastructure company, now at decacorn valuation, was scaling at roughly 100 hires per quarter across engineering and product. Their NYC and London talent teams lacked the depth needed in Poland, Romania and Bulgaria, and with around 40 candidates required per hire, only precision sourcing at volume would work.
The search.
Rather than sourcing role by role, we defined high-conviction archetypes and mapped the entire CEE engineering market against them in one sweep: top-five CS programs per country, engineers from pre-seed to Series C, unicorn and Big Tech talent with startup signals. Every viable profile was contacted, prioritising signal density over keyword filtering. A high-precision vetting layer ran deep qualification calls so candidates entered the process at technical assessment stage.
The hire.
In three months, 200+ candidates entered the process across CEE markets, seven finalists reached founder interview, four offers were extended and three accepted, a 75% offer acceptance rate at a 40:1 hiring ratio.
